What distinguishes exceptional early hires isn't primarily technical skill—that's table stakes. The critical differentiator is motivation and commitment to the mission. When interviewing, ask questions like "What's the hardest you've ever worked to get something done and why?" The quality of these answers reveals a candidate's capacity for extraordinary effort. You can also look for indirect signals—former athletes often demonstrate discipline, goal orientation, and work ethic that transfer well to startup environments.

This approach means being intentional about who isn't a fit for your company. Just as Palantir's mission attracted certain personalities and repelled others, your company should have a clear identity that resonates with the specific type of driven individuals you need to succeed.
